本研究係以台灣地區國際觀光旅館主管為研究對象,探討國際觀光旅館主管工作控制、工作要求、工作滿足、組織承諾與離職傾向間之關係,並探討工作經驗是否會干擾「工作滿足與組織承諾」、「工作滿足與離職傾向」之關係。本研究採用便利抽樣方式進行問卷調查,研究樣本為台灣國際觀光旅館主管;問卷共計發放500份,回收有效問卷320份,有效問卷回收率為64%。研究結果顯示:工作控制與工作滿足有顯著的正相關;工作滿足與組織承諾有顯著的正相關;工作滿足與離職傾向有顯著的負相關;工作經驗會對「工作滿足與組織承諾」、「工作滿足與離職傾向」之間的關係產生干擾效果。

英文摘要

This research aims to explore the relationship among job control, job demand, job satisfaction, organizational commitment, and turnover intention of managers working in the international tourist hotels in Taiwan. It also examines if the job experience has moderator effect on the relationship between job satisfaction, organizational commitment, and turnover intention. Questionnaire survey was applied for data collection throughout convenience sampling. Research samples were managers who had worked in the international tourist hotels in Taiwan. Five hundred questionnaires were sent to the managers, and a total of 320 valid questionnaires were received, yielding a 64% responding rate. The research results indicated that: hotel managers’ job control has significant predictive effect on job satisfaction; job satisfaction has significant predictive effect on organizational commitment; job satisfaction has significant negative effect on turnover intention; job experience has moderator effect on the relationship between job satisfaction and organizational commitment; job experience has moderator effect on the relationship between job satisfaction and turnover intention.
